Healthcare & Pharma Hiring: A Sector Under Pressure

CPN Insightsby CPN Solutions 7 min read

The Talent Crisis in Numbers

India’s healthcare sector is expanding at a rate the talent pipeline cannot keep up with. The numbers tell a stark story that every healthcare employer needs to understand.

Hardest Roles to Fill

Based on our placement data and client feedback, these are the roles creating the most acute challenges for healthcare employers right now:

  • Specialist Physicians (Dermatology, Oncology, Anaesthesiology): Average time to fill exceeds 6 months. Candidates have significant negotiating power and multiple offers.
  • ICU and Critical Care Nurses: Severe national shortage. Candidates with 2+ years of ICU experience are receiving 3-5 competing offers simultaneously.
  • Medical Coders (AAPC/AHIMA certified): The KPO expansion has created a talent pipeline that doesn’t match demand.
  • Radiologists and Imaging Technicians: Rapid hospital expansion has created a structural gap that won’t resolve quickly.

What’s Driving the Gap

The talent shortage in healthcare is structural — it won’t be resolved by offering slightly higher salaries. The root causes include:

  • Medical and nursing education capacity that grows at roughly half the rate of healthcare infrastructure
  • Significant emigration of qualified professionals to Gulf countries, UK, and Australia
  • Concentration of talent in metros, leaving Tier-2 and Tier-3 cities severely underserved
  • Compensation levels that haven’t kept pace with other knowledge-work professions
  • Working conditions — long hours, high pressure, limited administrative support — that drive attrition

Strategies for Healthcare Employers

The organisations that consistently fill clinical roles faster than competitors share several practices:

  • Proactive pipeline building: Relationships with nursing colleges, medical residency programmes, and alumni networks — months before vacancies exist.
  • Relocation support packages: For Tier-2 employers, offering accommodation, transport, and family schooling support can be the deciding factor for candidates choosing between offers.
  • Transparent career paths: Clinical professionals want to know what advancement looks like. Clear specialisation opportunities and leadership pathways are powerful retention and attraction tools.
  • CME (Continuing Medical Education) investment: Paying for and supporting professional development signals respect for clinical expertise.

The Pharma Picture

The pharmaceutical sector faces a related but distinct talent challenge. R&D talent — particularly in formulation science, clinical research, and regulatory affairs — is commanding significant premiums. Generics manufacturers competing for the same talent pool as MNC pharma companies are finding the going increasingly difficult.

If you’re a pharma employer struggling to attract qualified talent, the answer is rarely simply higher pay. It’s building an environment where scientists and clinicians feel their work is valued and their growth is invested in.
