Letter from the Editor
Welcome to the seventh edition of CPN Insights. This month, we’re publishing what I believe is our most important issue yet — a comprehensive look at the hiring trends that will define 2025 and beyond.
Over the past 18 months, we’ve seen the talent market in India transform faster than at any point in the decade I’ve been running CPN Solutions. The companies that are winning the talent war right now are doing things fundamentally differently — and this issue is designed to show you exactly what they’re doing.

AI in Hiring: What’s Real vs. What’s Hype
Artificial intelligence in recruitment has generated more noise than almost any other business topic in recent years. Let’s cut through the hype and focus on what’s actually working — and what to be careful about.
What’s genuinely useful:
- ATS and keyword screening: Mature technology that works well when properly configured. The key is ensuring your requirements list reflects genuine must-haves.
- Interview scheduling automation: Dramatically reduces time-to-first-interview, which matters a lot in today’s candidate-short market.
- Job description analysis tools: Tools that flag biased or deterring language in job descriptions are proving genuinely valuable.
- Assessment platforms: Skills-based assessments (coding tests, case studies, writing samples) that help evaluate candidates more objectively.

Writing Better Job Descriptions
Every month we review hundreds of job descriptions from client companies. The quality gap between the best and worst is extraordinary — and it directly translates to application quality and volume.
Three changes that consistently make the biggest difference:
- Add a “Why this role?” section. Before listing requirements, answer the question every good candidate is asking: “Why is this an exciting opportunity?” Talk about the team, the challenge, the growth potential.
- Be explicit about compensation. Job descriptions with salary ranges receive significantly more quality applications. The candidates who drop off because the range is too low were not your candidates.
- Cut your requirements list by 30%. Challenge every item: is this genuinely essential, or is it a “nice to have” that’s filtering out good people? The longer the requirements list, the fewer the applications — and the research shows it disproportionately deters qualified women and career changers.
Hiring Mistakes Q&A: Parmeet Singh Tuteja
Q: What’s the biggest hiring mistake you see companies make repeatedly?
“Hiring under pressure. When a key person leaves and the pressure to fill the role is intense, companies lower the bar — and then spend the next 6-18 months dealing with the consequences. The right response to hiring pressure is to move faster with the same standards, not to lower the standards. That’s where a specialist recruiter adds enormous value.”
— Parmeet Singh Tuteja
Q: What’s the single best investment a company can make in their hiring process?
“Structured interviews. Replacing an unstructured conversation with a consistent set of competency-based questions, assessed against a clear rubric, dramatically improves both the quality and fairness of hiring decisions. It costs nothing — just preparation time — and the impact is immediate.”
